First-time and emerging managers who regularly provide feedback to employees but may lack structured approaches for conducting effective feedback conversations.

Problem

The Problem

Providing effective feedback is a critical leadership skill, yet many managers struggle to move beyond surface-level corrections.

Key challenges included:

  • Managers often jumped directly to solutions instead of exploring the root cause of the behavior

  • Feedback conversations focused on correcting actions rather than understanding underlying barriers

  • Employees frequently agreed during the conversation but returned to the same behavior later

  • Managers lacked a clear framework to guide structured, constructive feedback discussions

The organization needed a learning experience that would help managers practice diagnosing workplace issues and guiding conversations toward meaningful solutions.

Solution

The Solution

I designed a scenario-based e-learning module that demonstrates how managers can structure feedback conversations using the CEDAR model.

Using Articulate Storyline 360 and AI-generated video with HeyGen, the learning experience combines explanation with practice through a realistic workplace scenario.

The experience includes two key components:

  • An AI-generated video introduction that explains how ineffective feedback conversations often focus on quick corrections instead of identifying the real issue

  • An interactive scenario where learners step into the role of the manager and practice applying the CEDAR framework by choosing how to respond during a feedback conversation

Through progressive decision points, learners explore how to:

  • Set the context for a constructive discussion

  • Share specific examples of observed behavior

  • Diagnose the underlying cause of the issue

  • Agree on practical actions

  • Establish a follow-up review
